What happened

Canadian defined benefit pension plans finished the second quarter of 2026 in strong shape, as reported by Talent Canada, citing the Mercer Pension Health Pulse. The median solvency ratio was 128 per cent as of June 30. That is a measure of how well a plan's assets cover what it owes members.

The median position rose by five per cent in the quarter, mostly on investment returns. Slightly lower interest rates pushed up the value of pension promises, and some plan sponsors used contribution holidays, which both worked against the gain.

By the end of the quarter, 65 per cent of plans were at 120 per cent or better, and 89 per cent were fully funded at 100 per cent or more. About 11 per cent are estimated to be in deficit. Mercer's Samantha Allen noted that Canada briefly entered a technical recession early in 2026, yet plans have held up. Mercer says strong positions let organizations use tools such as contribution holidays and early retirement programs, while advising caution on surplus strategy because geopolitical risks remain.

Why it matters if you are hiring

If you sponsor a DB plan, a healthy surplus gives you choices. An early retirement program is one of them. Used well, it can open up senior positions, but it also pulls experience out of the building, often in skilled trades, finance, operations and plant roles where replacements take months to find.

A well-funded plan is also a recruiting asset. A defined benefit pension is rare in the private sector now, and candidates weigh it heavily against a higher salary offer, especially mid-career and in unionized or long-tenure environments. Many employers undersell it in job postings.

If you do not offer a DB plan, expect candidates from employers that do to price that security into their expectations. Your total compensation story needs to hold up beside it.

The report does not say how many employers are planning early retirement offers. Even so, the funding position makes that conversation more likely at some organizations, and hiring managers should not be surprised by it.

One thing to do this week

Ask HR or finance whether your pension surplus is being considered for an early retirement program or contribution holiday. If it is, list the roles that would leave first and start a succession and hiring plan for each before any offer goes out.

Traverse helps Canadian employers find experienced operations, finance and manufacturing professionals, and the contract talent that covers the gap while a permanent successor is found.
